I've found a couple of tips that really helped me get over the "tender" stage of toughening my callouses on my fingertips when I first started playing. The first thing I recommend is rubbing your fingertips with a small amount of turpentine AFTER you finish playing. (NEVER do this while you are playing. You don't want the turpentine on your fretboard!)
The next thing I have found that also builds callouses, finger strength, and dexerity is the Grip Master and the Ruff Rider Ruff Grip Callus Builder Caps attachments that go with it. You can find these at your local music store, or online from Musician's Friend.
